THE EFFECT OF WORK ENGAGEMENT, WORK MOTIVATION, AND JOB SATISFACTION ON TURNOVER INTENTION WITH ORGANIZATIONAL COMMITMENT AS AN INTERVENING VARIABLE ON NURSES AT GRESTELINA HOSPITAL MAKASSAR

Background: Turnover intention in nurses is an important strategic challenge for hospitals because it has an impact on increasing recruitment and training costs, reducing productivity, disrupting service continuity, and having an effect on patient quality and safety. In line with the regulations of the Ministry of Health and Law No. 44 of 2009 concerning Hospitals which emphasize the importance of providing competent and sustainable health workers, which are required to be able to retain quality nursing staff. Based on previous research, it shows that turnover intention is influenced by psychological and organizational factors, nurses with high engagement, motivation, and job satisfaction tend to have a strong organizational commitment so that the desire to leave the organization is lower. Objective this study is to analyze the effect of work engagement, work motivation, and job satisfaction on turnover intention with organizational commitment as an intervening variable. Method, this study uses a quantitative approach with a cross-sectional study design by distributing questionnaires to all nurses at Grestelina Hospital Makassar as many as 152 nurses, and analyzed using SEM-PLS. Results and Conclusions, the study shows that there is a positive influence on the variables of work engagement, work motivation, and job satisfaction on turnover intention, both directly and indirectly through organizational commitment as an intervening variable with a P-value <0.05. Suggestions, so that hospitals can improve work engagement, work motivation, and job satisfaction of nurses, through organizational commitment to develop a supportive work environment, provide work motivation, and increase job satisfaction to suppress turnover intention in a sustainable manner
