Abstract

Background: Nurse job satisfaction plays a vital role in enhancing the quality of hospital services, which is influenced by the Quality of Work Life (QWL) and work motivation. At RSUP Dr. Tadjuddin Chalid Makassar, the termination of external medical personnel assistance triggered a sudden surge in workload, human resource limitations, and inadequate work facilities. A research gap exists as most previous studies focused solely on stable hospital conditions rather than the transitional phase of fluctuating workloads post-external crisis, as observed in this phenomenon. Objective: To determine the influence of QWL and work motivation on the job satisfaction of nurses in the inpatient installation of RSUP Dr. Tadjuddin Chalid Makassar. Research Method: This quantitative study utilized a cross-sectional approach. The population and sample consisted of 151 inpatient nurses selected via total sampling. Data were collected using valid and reliable questionnaires, then analyzed using univariate, bivariate (chi-square), and multivariate (multiple linear regression) analysis via SPSS. Results and Conclusion: The results showed a partial influence of QWL on job satisfaction (p = 0.000) and work motivation on job satisfaction (p = 0.000). Simultanously, QWL and motivation significantly influenced nurse job satisfaction (p = 0.021). The novelty of this research proves that despite being under extreme workload pressure with a low capacity to voice grievances, nurses maintained a high sense of job pride and security. The better the QWL and motivation conditioned during this transitional period, the higher the nurse job satisfaction. Suggestion: Hospital management is advised to utilize these unique behavioral findings to design human resource management strategies, retention policies, conducive environments, and fair reward systems post-workload crisis in government referral hospitals
